Diversity and Inclusion in the Creative Industries: The Case of Craft Workers in Wales

This project centres on the experience of workers in craft jobs within the screen and theatre sectors in Wales. Most of what we know about working in the creative industries relates to on-screen, visible talent or the experience of those in prominent production roles.

Few academic studies have examined the experience of workers in non-performance roles in craft departments such as camera, costume, make-up, art, locations and props. This study addresses this gap, examining the issues relating to equality, diversity and inclusion for those working in these roles.

It is envisaged that the project will use qualitative methodology (interviews, observations, visual methods) to investigate the barriers and enablers to full inclusion by workers from non-traditional backgrounds. You'll bring your own interests and objectives to the forms of exclusion prioritised, exploring these across three domains: local and national labour market structures; the formation of skills and professional development through educational and training bodies, and the role of professional and community organisations in leveraging opportunities and transcending barriers. It is intended that this project will stimulate awareness and dialogue and will seek to actively contribute to the creation of a more inclusive creative sector in Wales.

Summary

The creative industries are a key area of growth in the UK economy, both in terms of job creation but also an area where jobs are indicative of future developments within the knowledge and the creative economy. Yet, current research alerts us to persisting and significant inclusivity and diversity issues in almost all creative areas. Despite a boom in the creative sector in Wales, inequality in terms of opportunity and outcomes remain.

This project will investigate the systems and influencing factors of inclusion and exclusion that operate within craft, technical and supporting roles, shining a light on the enablers and barriers experienced by people from non-traditional backgrounds who work or aspire to work in these roles. The research will focus on three domains: first, the structures of the labour market, namely the reliance on freelance contracts, and how this contributes to an uneven distribution of opportunity, reward and access; second, since skills can confer advantage or disadvantage in the labour market, the research will look at the types of skills required, their development and the social perception towards them in such roles; and third, the research will look at the institutional setting for these roles and where policy and practice related to a more inclusive sector might be structured.

Aims

The aim of the study is to develop insight into the craft/‘below the lines’ roles, skills and labour market in the Welsh screen and theatre sector. Research questions will be agreed with the student, but the project will likely address questions including:

  1. What are the experiences of those working within craft roles in the Welsh screen and theatre sectors?
  2. What are the formal and informal mechanisms shaping these experiences?
  3. What are the barriers for people with non-traditional background to participation in the labour market?
  4. What forms of support, collaboration, provision, and policy would enable a more diverse, inclusive and just experience for creative workers in Wales and beyond?

Support for professional development will be provided, including around research design, public engagement and dissemination, and policy advocacy.

Method

It is proposed that this project will adopt a mainly qualitative research methodology and may involve interviews, participant observation, action research (working with community groups or local institutions) and/or developing case studies.

Some analysis of existing quantitative data would be anticipated to support understanding of the wider context of the research, but the student will have the opportunity to shape the focus and the methods of inquiry.
